I’ve been in this industry long enough to see the same reaction every time someone hears they’re being put on a“PIP.” These are otherwise known as “Personal Improvement Plans’. Often, the first reaction looks like that person was slapped in the face. After that, they brace for impact, assuming this step is just an HR formality. By that, I mean a countdown to termination. I don’t see it that way. For me, a PIP truly IS a personal improvement plan. I prefer to approach these as a structured, fair, and transparent way to understand what’s really going on. When used correctly a PIP allows us to correct course quickly, and help good people win. Our world changes fast and PIPs Can Help Cleaning companies work with high turnover and a workforce juggling real life. Its common for cleaning staff to hold second jobs, deal with childcare, divorces and transportation issues. Those don’t make them unique to the workforce. But if someone has been rock solid employee for nine months and suddenly starts arriving late, the first step should not be discipline. Choose a discovery conversation. What changed? Maybe they’re now doing a hard start at 5 PM in a building that auto-alarms at 8 PM. If childcare pickup made that timeline impossible, that doesn’t make them a bad employee. It means we’re misaligned with the job demands. Sometimes the best “improvement plan” is simply the right role at the right location. PIPS Help You Find the Root Cause This is where root-cause thinking matters. Cleaning company owners and managers don’t want blanket retraining if 75% of the job is being done well. When you can identify that common complaints are coming from the same 10% of services every week, its a gift. My training and platform will help you pinpoint the exact gap, coach it, and confirm that training sticks. Smart Partners Inside our company, we’ve partnered with BetterFlow AI to make this real. The platform lets us track manager evaluations, client feedback, SOP adherence, and even ongoing education. It’s objective is a clear scoreboard everyone can see. We use a baseline score (2.5 as “meeting expectations”). When a team member drops below that, we don’t jump to blame. We ask why. Is it attendance? Complaints in a specific facility? A missed step in an SOP? Then we find what needs to be fixed and we fix the right thing. No guessing is required! An Example If someone consistently misses the bases of toilets or the underside of urinals, we walk through the SOP together. We review the service sequence. More often than not you’ll find front-line cleaners are jumping from one step to another and missing something in the middle. A quick reset of “show, practice, confirm: usually solves that in minutes. Most people don’t come to work to do a bad job. A little coaching at the right time shows them we care and turns performance around. PIPs Prompt Rewards I believe that PIPs shouldn’t just be for problems. Use them to reward excellence, too! When people see that consistent performance, extra training, and positive client feedback lead to recognition, raises, and promotions, a companies culture shifts. Accountability becomes something we’re proud of, not something we fear. Post-COVID, the talent landscape has changed Employees have more options and higher expectations. Owners still need reliability and results, but we’re all better off with a more considered approach. When your style includes clear communication, transparent data, and coaching that respects real-life constraints results will improve. Documenting processes, tracking performance, and keeping everything “in black and white” makes handoffs to area managers smoother. And this helps your business scale without chaos. It’s affordable, and it works. A great PIP honors people, clarifies expectations, trains to gaps, and celebrates growth. Done right, it doesn’t push people out—it pulls them up. If you own a cleaning company and want coaching on building a performance system that actually improves retention, results, and culture, reach out.
